Sustaining Performance through Leadership Alignment

Roselyne Loeb

Roselyne Loeb

Roselyne Loeb brings a pragmatic and strategically grounded approach to her role as Group Chief Human Resources Officer at CSD ENGINEERS. Within a highly technical and project-driven organisation, she focuses on strengthening leadership capability, organisational alignment and talent development to enable long-term performance and growth.

Where Leadership and Strategy Converge

I see my role as creating alignment between people, leadership and business priorities to enable sustainable performance. This means shaping organisational design, governance and talent strategies in line with the Group’s ambitions and operational priorities.

I work closely with the Executive Committee and the Board on succession planning, leadership capability and organisational alignment across our geographies. This strengthens the leadership depth and organisational capability needed to sustain long-term performance.

Bridging Technical Expertise with Leadership Capability

One of the most important challenges in our environment is developing leadership capability alongside deep technical expertise.

We attract highly skilled experts with exceptional technical knowledge. However, expertise alone does not automatically translate into leadership effectiveness. Many specialists are deeply passionate about their technical fields but less inclined toward management responsibilities.

This requires differentiated career paths that recognise and advance both technical excellence and leadership potential. I ensure individuals can grow in ways that align with their strengths and the Group’s strategic needs, whether as experts, managers or leaders.

Leadership and Culture as Strategic Levers

Leadership and talent development are central to organisational performance. That requires clear leadership expectations and consistent alignment between organisational values and day-today management behaviours.

“Future-ready organisations are not built on trends alone. They are built on clarity of purpose, leadership, courage and trust.”

Culture cannot simply be imposed.

Its credibility depends on how consistently it is experienced across the organisation. Through employee surveys, we ask individuals how they experience and apply our values in their day-to-day work. This bottom-up perspective is essential to understanding whether culture is genuinely embedded.

To reinforce these behaviours across the organisation, we invest in structured development initiatives through our internal academy and blended learning platforms. These programmes combine technical and behavioural capabilities to support continuous leadership development and cultural alignment.

Aligning HR with Business Across Geographies

Effective alignment across geographies depends on a close partnership with the CEO and Executive Committee, ensuring that people priorities remain closely connected to business strategy, growth objectives and organisational realities.

In a geographically diverse organisation, consistency is achieved through clear governance, shared principles and defined leadership standards, while still respecting local realities. For me, alignment is not about uniformity but about creating a shared direction and a consistent understanding of leadership expectations across the business.

Maintaining that alignment also requires balancing organisational priorities with people considerations.

It begins with a clear understanding of the business and operational context. I work closely with operational leaders to identify priorities and translate them into people strategies that support performance while maintaining fairness and coherence.

Embedding HR Impact at the Executive Level

At the executive and board level, HR must speak the language of business. Credibility comes from demonstrating measurable impact through retention, engagement, productivity and organisational capability.

“Long-term performance is inherently collective, requiring coherence across leadership, culture and strategy.”

In a professional services organisation, people are the primary asset. We therefore rely on employee surveys, HR metrics and workforce analytics to provide tangible insights that support decision-making and strengthen HR’s contribution at the highest levels of governance.

Purpose-Driven Performance Through Collective Alignment

At CSD ENGINEERS, sustainability is embedded in our DNA. Our focus on environmental responsibility creates a strong sense of direction across the organisation and helps people connect their work to a broader purpose.

Sustainable organisations maintain performance by continuously attracting, retaining and developing talent as organisational needs evolve.

Long-term performance is inherently collective, requiring coherence across leadership, culture and strategy.

HR plays a critical role in maintaining that coherence as the organisation evolves.

Adapting Leadership for the Future Workforce

Workplace expectations have evolved significantly in recent years.

Through my engagement with younger professionals, I see a growing emphasis on well-being, inclusion and purpose. Leadership models that were once transactional or directive are no longer effective.

Organisations, therefore, require more adaptive leadership practices and greater managerial agility.

Part of my role is to challenge leadership teams to evolve their management approaches so they are better equipped to lead diverse and increasingly purpose-driven teams.

Hybrid working, inclusion and well-being are not simply policy topics. They are leadership responsibilities. Trust, role clarity and managerial maturity are critical to sustaining performance over time.

The Power of Purpose-Driven Leadership

My advice is to focus on fundamentals.

Stay close to the business, but also stay close to employees. Engage with the Executive Committee, the Board and the workforce with equal attention. Avoid operating in isolation. Future-ready organisations are not built on trends alone. They are built on clarity of purpose, leadership, courage and trust. HR leaders create impact when they anchor people strategy in business reality and help organisations remain consistent over time.
